Abstract

การวิจัยเรื่องนี้มีวัตถุประสงค์เพื่อทำความเข้าใจวิธีการและผลของการสร้างแบรนด์ภายในองค์กรในมุมมองของผู้บริหารและพนักงานสายวิชาการของสถาบันอุดมศึกษาในกำกับของรัฐและเอกชน โดยใช้ระเบียบวิธีวิจัยแบบการศึกษาเฉพาะกรณีเชิงคุณภาพ ทั้งนี้ผู้วิจัยเลือกสนามวิจัยที่ใช้เป็นตัวอย่างในการศึกษาจำนวน 2 แห่ง ได้แก่ สถาบันอุดมศึกษาในกำกับของรัฐ 1 แห่ง และสถาบันอุดมศึกษาเอกชน 1 แห่ง และทำการสัมภาษณ์เชิงลึกกับผู้ให้ข้อมูลสำคัญ 3 กลุ่ม ได้แก่ กลุ่มผู้บริหารระดับสูง กลุ่มผู้บริหารระดับคณะ และกลุ่มพนักงานสายวิชาการของสถาบันอุดมศึกษาในกำกับของรัฐและเอกชน ผลการวิจัยแบ่งออกเป็น 2 ส่วน ได้แก่ ส่วนที่ 1 วิธีการสร้างแบรนด์ภายในองค์กรของสถาบันอุดมศึกษา พบว่ามีวิธีการที่สำคัญ 2 ประการ ได้แก่ 1) การทำให้บุคลากรเข้าใจอัตลักษณ์ของแบรนด์มหาวิทยาลัย ซึ่งมีกลวิธี 6 ประการ ได้แก่ การเรียนรู้จากการทำงานพิเศษของมหาวิทยาลัยร่วมกัน การจัดกิจกรรมการพัฒนาอัตลักษณ์แบรนด์มหาวิทยาลัยให้กับอาจารย์ การปฏิบัติภาวะผู้นำของผู้บริหาร การสื่อสารภายในองค์กร การประชุม และการสร้างการรับรู้ผ่านการประเมินความสำเร็จในการปฏิบัติติงานรายบุคคล และ 2) การสร้างกำลังใจให้บุคลากรมีความรักและเข้าใจแบรนด์องค์กร มีกลวิธี 4 ประการ ได้แก่ การให้รางวัลและการยกย่อง สวัสดิการ การให้ความอิสระในการทำงาน และการสร้างสภาพแวดล้อมและบรรยากาศในการทำงาน ผลการวิจัยส่วนที่ 2 ผลลัพธ์ของการสร้างแบรนด์ภายในองค์กรของสถาบันอุดมศึกษา ซึ่งพบว่ามี 3 ประการ ได้แก่ บุคลากรปรับพฤติกรรมการทำงานให้สอดคล้องกับอัตลักษณ์แบรนด์มหาวิทยาลัย บุคลากรมีความรู้สึกเป็นเจ้าของแบรนด์มหาวิทยาลัย และบุคลการให้ความร่วมมือในกิจการของมหาวิทยาลัยให้ประสบความสำเร็จ

Tactics and Consequences of Internal Branding:A Case Study of Higher Education Institutions in Bangkok

The objectives of this research study were to understand tactics and consequences of internal branding in the perspectives of executives and academic staffs of higher education institution which are autonomous university and private university. In this study, qualitative research methodology of case study was used. As for setting, researchers had selected two samples which are autonomous university and private university. Researchers also had an in-depth interview with 3 groups of key informants included top executives, faculty level executives and academic staffs of autonomous and private universities. Results were presented into two parts. Regarding part one which was tactics of internal branding within higher education institutions, the results shown that there were two important tactics which were leading staff to understand university’s brand identity and to engage employee to corporate brand. For understanding university’s brand identity, there were 6 ways which were learning from university’s extra task together, having activities to develop university’s brand identity among lecturer, practicing leadership among top executive, internal communication, meetings, and creating perception through success evaluation in personal practice. For Engaging employee to corporate brand, there were 4 ways which included giving reward and praise, welfare, empowerment, and creating good environment and organizational climate. Regarding part two which was the outcomes of internal branding within higher education institutions, there were 3 outcomes as follows: staffs needed to adjust their own behavior to correspond with university’s brand identity, staffs felt as a brand owner, and staffs cooperated with all university’s business to success.
