Abstract

               การวิจัยครั้งนี้มีวัตถุประสงค์เพื่อศึกษาอิทธิพลของความต้องการในงาน ทรัพยากรในงาน ความเหนื่อยหน่ายที่มีผลต่อความตั้งใจที่จะลาออกของพนักงานขายรถยนต์ชั้นนำ และศึกษาบทบาทของการมุ่งเน้นลูกค้าเป็นสำคัญในอิทธิพลระหว่างความเหนื่อยหน่ายที่มีผลต่อความตั้งใจที่จะลาออกของพนักงานขายรถยนต์ชั้นนำ โดยกลุ่มตัวอย่างเป็นพนักงานขายในบริษัทรถยนต์ชั้นนำ การศึกษาครั้งนี้เก็บรวบรวมข้อมูลโดยแบบสอบถามเป็นเครื่องมือในการวิจัยวิเคราะห์ข้อมูลโดยใช้ สถิติเชิงพรรณนาประกอบด้วย สถิติความถี่ จำนวนร้อยละ ค่าเฉลี่ย ส่วนเบี่ยงเบนมาตรฐาน การวิเคราะห์ความสัมพันธ์ระหว่างตัวแปรอิสระโดยใช้สถิติสัมประสิทธิ์ สหสัมพันธ์ของเพียร์สัน ทดสอบสมมติฐานด้วยการวิเคราะห์ความถดถอยพหุคูณ โดยใช้เทคนิควิธีนำเข้า ผลการวิจัยพบว่า ทรัพยากรในงานและการมุ่งเน้นลูกค้าเป็นสำคัญอยู่ในระดับมากที่สุด ความต้องการในงานและความตั้งใจที่จะลาออกอยู่ในระดับปานกลาง ผลการทดสอบสมมติฐานพบว่า ความต้องการในงาน และทรัพยากรในงานมีผลต่อความเหนื่อยหน่ายในการทำงานส่งผลต่อความตั้งใจลาออกของพนักงานขาย ทั้งนี้ ความเหนื่อยหน่ายในงานยังเป็นตัวแปรกลางแบบเต็มจำนวน (Full Mediator) ของความต้องการในงาน ผลการวิจัยครั้งนี้สามารถนำไปปรับปรุงพัฒนา แก้ไข นโยบายการบริหารจัดการภายในผู้แทนจำหน่าย เพื่อให้มีประสิทธิภาพที่ดียิ่งขึ้นไป


 


                    This research aims to study the influences of job demands, job resources and burnout towards turnover intention of sales representatives for leading car companies and to study the relationship between roles of customer orientation and burnout and its impacts on turnover intention of the sales representatives. The respondents of this research were sales representatives of leading car companies. A questionnaire was exploited to gather data for analysis. The data were analyzed using descriptive statistics to find out frequency, percentage, mean score and standard deviation. The correlation of independent variables was analyzed using Pearson’s Correlation Coefficient analysis, and the hypotheses were tested by using Entered Multiple Regression Analysis. The results of the study revealed that the SD values of job resources and customer orientation were the highest, and those of job demands and turnover intention were moderate. According to the hypothesis analysis, job demands and job resources seemed to result in burnout which consequently influenced the turnover intention of the sales representatives. Moreover, job demands were a full mediator of burnout. The results of this research can be applicable to improving and modifying internal administrative and managerial policies of car dealers to increase more effective administration and management.
