บทคัดย่อ

เป็นที่ยอมรับโดยทั่วไปว่า ปัญหาที่เกิดขึ้นจากความแตกต่างระหว่างช่วงอายุเป็นสิ่งที่พบได้ทั่วไปในปัจจุบัน ซึ่งทำให้เกิดความขัดแย้งในองค์กร, การไม่มีความเป็นหนึ่งเดียวกันในทีมงาน, การลาออกของคนรุ่นใหม่อันนำไปสู่การตกต่ำของคุณภาพของงานขององค์กร และการขาดแคลนผู้สืบทอดงาน (Successors) ต้นเหตุของปัญหาความขัดแย้งมีมูลเหตุมาจากความไม่เข้าใจความแตกต่างระหว่างช่วงอายุ (Generations) และการบริหารจัดการที่ผิดพลาดโดยไม่รู้เท่าทันความแตกต่าง ความชอบ ทัศนคติ และรูปแบบการคิด-การทำงานของกันและกัน โดยเฉพาะแนวคิดการดำเนินชีวิต และการทำงาน รวมทั้งค่านิยมต่างๆของ Generation  Y (ผู้ที่เกิดระหว่างพ.ศ. 2524-2543) ที่ยังไม่เป็นที่เข้าใจและยอมรับมากเท่าใดนักในปัจจุบันจากคนรุ่นก่อนหน้าในที่ทำงานเดียวกัน การอบรมให้ความรู้ (Formal Training)จึงเป็นวิธีการเบื้องต้นเพื่อสร้างความเข้าใจรูปแบบการดำเนินชีวิตและการทำงานที่แตกต่างกัน และสร้างความตระหนักถึงความสำคัญของการทำงานร่วมกัน จนนำไปสู่การบริหารจัดการ Generation Y ได้อย่างถูกต้องและเหมาะสม เพื่อให้เกิดการจูงใจในการทำงาน มีความผูกพันในการเป็นสมาชิกขององค์กร รวมถึงสร้างผลการปฏิบัติงานที่ดีในที่สุด ดังนั้น คณะเภสัชศาสตร์ มหาวิทยาลัยมหิดลจึงจัดการอบรมเรื่อง เข้าใจ ผูกพัน รักษา จูงใจ Generation Y เพื่อสร้างผลผลิตขององค์กร ในวันที่ 26 มีนาคม 2557 และในงานนี้ผู้วิจัยได้ทำการวิจัยโดยใช้รูปแบบการเก็บข้อมูลครั้งเดียว (Cross Sectional Survey) โดยสอบถามผู้เข้าร่วมอบรมเกี่ยวกับทัศนคติต่อคนGeneration Y  เพื่อเป็นแนวทางในการบริหารจัดการคนรุ่นนี้ต่อไป

การศึกษาเรื่องนี้มีวัตถุประสงค์ที่จะศึกษาทัศนคติต่อการบริหารจัดการทรัพยากรมนุษย์และทัศนคติต่อ Generation Y โดยใช้ผู้สมัครเข้าร่วมอบรมเป็นกลุ่มเป้าหมายในการศึกษา

ผลการวิจัย พบว่าผู้เข้าร่วมอบรมเชื่อว่าทรัพยากรมนุษย์เป็นองค์ประกอบที่สำคัญขององค์กร แต่ยังขาดความรู้และทักษะในการบริหารจัดการทรัพยากรมนุษย์, ผู้เข้าร่วมอบรมจำนวนน้อยที่มีความเข้าใจคุณลักษณะของ Generation Y (ร้อยละ 34.1) แต่มีทัศนคติที่ดีต่อ Generation Y โดยมีผู้เข้าร่วมอบรมเพียงร้อยละ 16.7 เชื่อว่า คนรุ่นนี้สร้างปัญหา และเมื่อสอบถามหลังจากอบรมพบว่าผู้ร่วมอบรมมีความเข้าใจ Generation Y สูงมากขึ้นถึงร้อยละ 79.4และเชื่อว่าสามารถสร้างความผูกพันแก่ Generation Y ได้ถึงร้อยละ 77

Abstract

Social Generation difference is a workplace phenomenon that is probably an origin of the working conflict, less of teamwork, new employees’ turnover and consequently low productivity of the organization and lack of qualified successors in the pipeline. Lack of Generation Y (people who was born in 1981-2000 A.D.) understanding which includes Generation Y’s preference, attitude, paradigm, working style and life style and managing generation difference will worsen the existing working conflicts in the workplace. Formal training is an initial and “rule of thumb” method to build the knowledge and awareness of Generation Y’s issues and how to manage Generation Y efficiently, properly, and happily. As a result, Generation Y will be motivated, engaged and consequently deliver the best performance to the organization. Therefore Faculty of Pharmacy Mahidol University had held the public seminar in the topic “Understanding, engaging, retaining and motivating Generation Y to enhance organization’s productivity” on March26, 2014.

Objectives of this study are to explore the attitude regarding human resource management and Generation Y work-life style. The audiences in this training are purposefully included to be a target group for the study. Simultaneously in the seminar, the participant had been asked to answer the questions regarding the attitude about Generation Y.

The findings are 1)the majority of the respondents belief that human resource is a key component of the organization but minority of them are capable of managing the human resource effectively, 2) 34.1 percentage of the respondents know about Generation work-life style and only 16.7 percentage of them believe that Generation Y is a root of the organization’s problems, and 3) 77.0 percentage of the respondents who have been trained successfully believe that they can engages Generation Y to work in the organization.
