การพัฒนารูปแบบความสัมพันธ์เชิงสาเหตุของปัจจัยที่มีอิทธิพลต่อ ผลการปฏิบัติงานของอาจารย์พยาบาลสังกัดสถาบันการศึกษาของรัฐ

บทคัดย่อ

งานวิจัยนี้มีวัตถุประสงค์เพื่อ 1) พัฒนารูปแบบความสัมพันธ์เชิงสาเหตุของปัจจัยที่มีอิทธิพลต่อผลการปฏิบัติงานของ อาจารย์พยาบาล 2) ตรวจสอบความสอดคล้องของรูปแบบความสัมพันธ์เชิงสาเหตุของปัจจัยที่มีอิทธิพลต่อผลการปฏิบัติ งานของอาจารย์พยาบาลกับข้อมูลเชิงประจักษ์ 3) ศึกษาขนาดอิทธิพลของตัวแปรที่ส่งผลต่อผลการปฏิบัติงานของอาจารย์พยาบาล กลุ่มตัวอย่าง คือ อาจารย์พยาบาลสังกัดสถาบันการศึกษาพยาบาลของรัฐ จำนวน 615 คน สุ่มตัวอย่างแบบหลาย ขั้นตอน เครื่องมือที่ใช้ในการวิจัย คือ แบบวัดเกี่ยวกับภาวะผู้นำการเปลี่ยนแปลง ความพึงพอใจในงาน ความผูกพันในงาน พฤติกรรมการเป็นสมาชิกที่ดีขององค์การและผลการปฏิบัติงาน ซึ่งมีค่าความเชื่อมั่น .98, .94, .95, .92 และ .95 ตามลำดับ   ใช้สถิติการวิเคราะห์องค์ประกอบเชิงยืนยันในการตรวจสอบความตรงของเครื่องมือวิจัยและใช้สถิติการวิเคราะห์เส้นทางใน การตรวจสอบความสัมพันธ์เชิงสาเหตุของปัจจัยที่มีอิทธิพลต่อผลการปฏิบัติงาน

ผลการวิจัยพบว่า 1) รูปแบบความสัมพันธ์เชิงสาเหตุของปัจจัยที่มีอิทธิพลต่อผลการปฏิบัติงาน แสดงให้เห็นว่า ภาวะผู้ นำการเปลี่ ยนแปลงมี อิ ทธิ พลทางตรงต่ อความพึ งพอใจในงาน ความผู กพั นในงานและผลการปฏิ บั ติ งานและมี อิ ทธิ พล ทางอ้อมต่อผลการปฏิบัติงาน โดยส่งผ่านความพึงพอใจในงาน ความผูกพันในงาน และพฤติกรรมการเป็นสมาชิกที่ดีของ องค์การ 2) รูปแบบความสัมพันธ์เชิงสาเหตุมีความสอดคล้องกลมกลืนกับข้อมูลเชิงประจักษ์ (x2 = 87.98; df = 108; p = . 02749; GFI = .98; AGFI = .983; RMR = 0.002; RMSEA = .021) 3) ตัวแปรในรูปแบบความสัมพันธ์เชิงสาเหตุ อธิบายความแปรปรวนของผลการปฏิบัติงานได้ ร้อยละ 73 ซึ่งตัวแปรความพึงพอใจในงานและพฤติกรรมการเป็นสมาชิก ที่ดีขององค์การมีอิทธิพลทางตรงเชิงบวกต่อผลการปฏิบัติงาน มีขนาดอิทธิพล 0.77 และ 0.68 ตามลำดับ ตัวแปรความ พึงพอใจในงานยังมีอิทธิพลทางอ้อมเชิงบวกต่อผลการปฏิบัติงานผ่านความผูกพันในงานและพฤติกรรมการเป็นสมาชิกที่ดี ขององค์การ มีขนาดอิทธิพล 0.98 และ 0.67 ตามลำดับ ส่วนภาวะผู้นำการเปลี่ยนแปลงของผู้บริหารมีอิทธิพลทางตรง เชิงลบ (-0.51) ต่อผลการปฏิบัติงาน ขณะเดียวกันภาวะผู้นำการเปลี่ยนแปลงของผู้บริหารมีอิทธิพลทางอ้อม ส่งผ่านความ พึงพอใจในงานต่อผลการปฏิบัติงาน มีขนาดอิทธิพล 0.72 และมีอิทธิพลทางอ้อมผ่านความผูกพันในงานและพฤติกรรมการ เป็นสมาชิกที่ดีขององค์การมีขนาดอิทธิพล -0.41, 0.67 และ 0.68 ตามลำดับ ผลการวิจัยสามารถนำไปใช้ในการพัฒนา ผลการปฏิบัติงานของอาจารย์พยาบาลในสถาบันการศึกษาสังกัดสถาบันของรัฐ
